研究型大学科研团队结构对团队创造力影响的实证研究

摘要：从组织管理理论入手，根据研究型大学科研团队结构的实际情况和特点，探讨并确立影响科研团队创造力的团队结构要素及其各维度指标，包括个体能力结构、角色配置和异质性结构。在此基础上，分别构建科研团队结构对团队创造力的影响研究假设和模型，实证研究验证了科研团队结构的三方面因素对团队创造力具有显著的正负向影响。根据研究结果，进一步指出了对研究型大学科研团队管理的若干启示。

Empirical Study of the Influence of Team Structure

on Team Creativity in Research Universities Research Teams

Abstract： On the basis of organizational management studies and research university research teams practical situation， main elements and indicators of team structure which may influence team creativity are discussed and established， like team members ability structure， roles allocation and composition diversity. On this point， research hypothesis and research model are built separately about the influence of research team composition on team creativity. After that， a further empirical study is tested and verified the plus-minus influence of three elements of research team structure on creativity. According to the result， a number of recommendations are pointed out on the management of research universitys research teams.

随着团队管理理论的深入发展，团队结构的影响和有效性研究日渐兴起，基于组织行为学、管理学、心理学等多学科理论的团队结构理论逐步建立起来。研究型大学的科研团队由学科带头人、科研骨干、博士或硕士研究生、技术人员等具有多种学历、专业和经验背景的科研人员构成，已逐步成为了科研攻关、学术创新的主要力量，其成员结构对科研团队构建、运行和科研任务达成具有重要影响。因此，本文从研究型大学科研团队成员结构的实际情况和特点出发，构建科研团队结构对团队创造力影响的理论模型，通过实证分析验证科研团队结构的个体能力结构、角色配置、异质性结构等各维度对团队创造力的正负向影响。……
