包容型领导与员工创新的关系研究：一个元分析

摘 要：   近年来国内外关于包容型领导与员工创新间关系的研究数量逐年递增。为了对已有研究进行整合归纳，为学术研究和管理实践提供参考建议，采用元分析技术对该关系和其潜在调节变量进行检验。对59篇文献共18095个样本进行元分析，研究结果表明：包容型领导与员工创新行为间存在显著正相关关系；样本所属情境、测量员工创新的构念选择以及样本所属行业都对主效应具有调节作用，即属于中国情境、选用员工创新行为测量、属于高科技或互联网行业的样本均反映出更强的主效应。最后对研究结果讨论，并进一步提出研究建议和管理启示。

A Study on the Relationship Between Inclusive Leadershipand Employees Innovation： A Meta-Analysis

Abstract：  In recent years， the number of domestic and foreign studies on the relationship between inclusive leadership and employees innovation is increasing year by year. In order to integrate and summarize existing studies and provide reference suggestions for academic research and management practice， the meta-analysis technique was used to test the relationship and its potential moderating variables. Based on the meta-analysis of 18，095 samples from 59 literatures， the results show that： there is a significant positive correlation between inclusive leadership and employees innovation; The main effect was moderated by the context of the sample， the choice of construct for measuring employees innovation， and the industry of the sample. That is， the sample belonging to the Chinese context， the sample belonging to the measurement of employees innovative behavior， and the sample belonging to the high-tech or Internet industry all show stronger main effect. The research results are discussed， and further research suggestions and management implications are put forward.

伴隨着全球知识经济的快速发展，创新已经成为企业在激烈的市场竞争中维持生命力的制胜之道。党的十八大以来，习近平总书记多次强调创新的重要性。2020年10月，党的十九届五中全会首次提出坚持创新在我国现代化建设全局中的核心地位。对于正迈向经济高质量发展新常态的中国而言，创新驱动发展战略成为第一动力。创新是国家经济发展的动因，而企业是创新发展的主体。员工是企业技术知识的载体，因此企业创新的核心则在于员工的创新能力。员工是否能够在创新方面做出积极有效的贡献，对于企业能否在创新驱动的大潮中乘风破浪起到决定性的作用。

企业在面临着市场对其创新变革的高要求的同时，还在经受着劳动力多样化带来的日益严峻的挑战。……
