团队自省：促进团队学习的反思过程

摘 要：   团队自省，是一种能多样化影响团队发展与产出的团队过程。尽管该领域被广泛研究，但仍缺乏对其效用及作用机制的整合。基于此，文章首先总结团队自省的内涵、测量工具、操作性定义及效用；再基于团队学习理论，提出团队自省作用于团队任务绩效和创新绩效的双通道模型。最后，指出该领域的未来研究方向包括优化团队自省的问卷测量、深入探索团队自省的中介机制及边界条件、比较不同文化下的团队自省和探究团队自省对新型团队的有效性等。

Team Reflexivity： A Reflective Process That Promotes Team Learning

Abstract：  Team reflexivity refers to a team process that influences team development and output. Despite extensive research in this area， there is still a lack of integration of the effects and underlying mechanisms of team reflexivity. This article summarized the construct， measurement， operationalization， and outcomes of team reflexivity. In addition， based on the team learning theory， a dual-path model illustrating how team reflexivity affects team task performance and innovative performance was proposed. We provide suggestions for future research including： improving the measurement of team reflexivity， deeply exploring the mediated mechanisms as well as boundary conditions of team reflexivity， comparing team reflexivity in different cultures， and detecting its effectiveness on new teams.

團队自省，是一种通过促进团队学习使得团队高效运作的团队互动形式，最初用于军事任务、航空机组和医疗手术等团队，针对他们遇到的复杂环境，帮助成员反思和吸取经验并形成解决隐患的方法行动（Allen， Reiter-Palmon， Crowe， & Scott， 2018; Weick， Sutcliffe， & Obstfeld， 2005）。

面对外界环境剧变、工作复杂化等挑战，现代企业开始实施柔性管理，而团队则是承载柔性管理的主要实体。为帮助团队成员更好适应工作、促进成员积极协作、支持组织高效运转并提升最终绩效，团队自省被引入管理领域。尽管近年来团队自省被广泛应用，但该领域的发展成果仍缺乏系统梳理，尤其是作用路径方面，这有碍于它在实践与理论上的深入完善。

因此，本文将全面回顾团队自省的国内外研究，通过由浅入深的总结， 形成整合的团队自省双通道模型。……
